The four PM negotiation levers
PM offers have four moveable pieces. Ranking from most-flexible to least-flexible at the offer stage:
1. Sign-on bonus (highest flexibility). Sign-on doesn't affect internal comp bands, doesn't set a promotion baseline, and doesn't reveal to your future manager that they overpaid. Never negotiate base with a range — anchor at your target number.
3. Equity / RSU grant (moderate at tech, low elsewhere). At tech and pre-IPO employers, initial RSU grant moves 10–25 percent with a competing offer letter or a clear reason (unvested equity walking away). At non-tech employers, initial equity rarely moves.
